Cohesion And Conflict As Governing Variables For The Success Of Early-stage Entrepreneurial Teams: A Field Study Of Startups In Algeria

Authors : Bourekoua Abdelmalek .

Abstract

This study arises from the problem of identifying the behavioral factors governing the success of early-stage entrepreneurial teams with in the Algerian business environment. The study aimed to measure the impact of cohesion and to distinguish between constructive task conflict and destructive emotional conflict, while exploring the mediating role of "psychological safety." Adopting a descriptive-analytical approach, the study included a sample of 138 participants from startups. The results of the Structural Equation Modeling (SEM) analysis showed that "cohesion" has the strongest direct positive impact on success (β = 0.452), followed by "task conflict" (β = 0.315), whereas "emotional conflict" negatively affected team stability (β = -0.285). The study concluded with a structural model that explains 74% of the variance in team success. The scientific contribution lies in demonstrating the partial mediation of "psychological safety"; it was found to explain 50% of the positive impact of task conflict and 54.1% of the mechanism transmitting the negative impact of emotional conflict, emphasizing the necessity of building a culture of psychological safety as a prerequisite for the success of entrepreneurial projects.
