Exploring How Supportive Leadership Enhances Organizational-based Self-esteem Through Decision-making Participation: Evidence From An Algerian University

Authors : Mennaa Hayet . Belhadj Tarek .

Abstract

This study examines the relationship between supportive leadership and organizational-based self-esteem (OBSE), emphasizing the mediating role of participation in decision-making (PDM) within an Algerian higher education context. Drawing on Social Exchange Theory, Self-Determination Theory, and the Path-Goal Theory, a conceptual framework was designed. Using structural equation modeling (SEM) and mediation analysis, data from 147 employees at the University Center Abdelhafidh Boussouf Mila were analyzed. The findings confirm that supportive leadership positively influences OBSE, both directly and indirectly, through PDM. These results emphasize the importance of supportive leadership and participatory practices in enhancing employee self-esteem and engagement. Practical implications include the need for leadership development programs and structured opportunities for employee involvement in decision-making. Limitations and directions for future research are also discussed, providing a foundation for further exploration of these dynamics across diverse cultural and organizational settings.
